Enhancing Career Success Through Strategic Organizational Support


How can organizations empower employees to thrive in their careers? This study delves into the pivotal role of Organizational Career Management (OCM) activities in fostering career success. Focusing on professionals in Turkey, the research uncovers how structured initiatives such as mentoring, training, and career planning translate into tangible career outcomes like enhanced employability, career satisfaction, and innovative work behavior. Central to this process is career capital—the combination of skills, knowledge, and networks—which mediates the relationship between organizational efforts and individual success.

Based on a survey of 426 working adults, the study demonstrates that effective OCM activities significantly build career capital. For example, international assignments and mentoring initiatives help employees establish professional networks (knowing-whom), while targeted training programs develop job-specific expertise (knowing-how). Furthermore, fostering a sense of purpose and career clarity (knowing-why) equips employees to navigate their career paths with confidence. By enhancing career capital, OCM empowers employees to achieve their full potential, driving both individual and organizational growth.

The findings are particularly relevant for emerging markets like Turkey, where rapidly evolving business landscapes demand adaptable and competitive workforces. The study highlights the importance of tailoring career strategies to align with local socio-economic and cultural contexts, creating a sustainable framework for talent development.

Organizations should integrate comprehensive OCM practices, including mentoring, job rotation, and personalized training, to enhance employees' career capital. These initiatives not only benefit individuals but also strengthen organizational innovation and resilience. Policymakers can adopt these insights to shape workforce development policies that promote lifelong learning, adaptability, and economic growth. By prioritizing career development, organizations and governments alike can foster a skilled and future-ready workforce.
